Leadership by Design

IN SHORT

Leadership by Design is our system for transforming supervisors and managers from hands-on heroes into leaders who develop people, escalate correctly, and hit team outcomes. It pairs workshops with Execution Performance Management.

Leadership by design means developing leadership on purpose, rather than hoping it appears when someone is promoted. It is an activity: deliberately building the roles, expectations, skills, and measures that turn technical experts into leaders.

The problem: doing vs managing

Supervisors are often former operators with exceptional technical expertise, now managing their peers. They step into frontline work and hands-on problem solving even when staffing does not require it. Lean staffing lets leaders fill gaps in an absence; it becomes a default and leaders prioritize doing the work over managing it.

Ambiguous performance standards, decision rights, and escalation processes make it worse. Responses to production variations slow, leaders miss chances to delegate and coach, morale suffers, and productivity, quality, and delivery follow.

The system

Leadership by Design clarifies roles and expectations, sets performance standards focused on team outcomes and growth, and equips leaders with practical tools for delegation, coaching, and effective escalation.

  1. Diagnostic & assessmentWeeks 1–4Map how the operation really works and baseline current behaviors and metrics.
  2. Design & planningWeeks 5–8Define decision rights, winning behaviors, and the performance scorecard.
  3. ImplementationMonths 3–6Training, coaching, and the performance system go live on the floor.
  4. Evaluation & sustainmentMonths 7–12Re-measure against baseline, report results, and embed reinforcement.

Every phase is supported by Execution Performance Management.

Workshops

Workshops teach the skills and are the visible part of the system. The decision rights and escalation workshop is a full-day working session. Core skills workshops run 2–4 hours.

Outcomes

  • Accelerated development of people and greater independence
  • Higher engagement and retention
  • Faster responses to production changes
  • Reduced downtime and improved productivity and quality
  • Leaders whose technical strengths are used, not wasted
